Eine empirische Analyse von Wirkungen des Wettbewerbs

Angesichts der Verbreitung multikultureller Teams beeinflusst deren effizientes Management zunehmend die Wettbewerbsfähigkeit von Organisationen. Entsprechend groß ist das Interesse der Wissenschaft und Praxis, ein grundlegendes Verständnis für die Problematik multikultureller Teams zu entwickeln. Hierfür kann auf zahlreiche Arbeiten vor allem aus dem englischsprachigen Raum zurückgegriffen werden. Deren Erkenntnisse müssen jedoch präzisiert werden. Zum einen ist nach wie vor unklar, ob kulturelle Diversität positiven oder negativen Einfluss auf die Effektivität von Teams hat. Zum anderen sollte den Kontextbedingungen, welche die Effektivität multikultureller Teams beeinflussen, eine größere Aufmerksamkeit geschenkt werden. Vor diesem Hintergrund verfolgte die vorliegende Studie zwei Zielsetzungen. Erstens wurden auf der Grundlage theoretischer und empirischer Forschungsbeiträge typische Merkmale multikultureller Teams ausgearbeitet und einer empirischen Analyse unterzogen. Die Befunde einer laborexperimentellen Untersuchung mit 30 multikulturellen Teams und 10 monokulturellen Teams sind zum Teil erwartungskonträr und werfen neue Forschungsfragen auf. Zweitens wurden Wirkungen des Arbeitsumfeldes, insbesondere des Intergruppen-Wettbewerbs, auf multikulturelle Teams empirisch überprüft. Hier haben sich überwiegend positive Effekte gezeigt. Der Beitrag schließt mit einer Diskussion der Implikationen der Studie für Forschung und Praxis.
