Zusammenfassung
Das Interesse an Unternehmenskultur und an den Möglichkeiten der Kulturgestaltung ist seit Anfang der achtziger Jahre stark gewachsen und analog dazu die Empfehlungen für Kulturveränderung, Kulturmanagement und Kulturgestaltung. Ziel dieses Aufsatzes ist es aufzuzeigen, dass sich hinter dem Begriff Kultur unterschiedliche Auffassungen verbergen und damit auch unterschiedliche Möglichkeiten der Gestaltung und Empfehlungen für Gestaltungsmassnahmen. Es werden drei Unternehmenskulturperspektiven vorgestellt: der Variablenansatz, der Metapheransatz und der dynamische Konstruktansatz. Im Variablenansatz wird Unternehmenskultur als eine von mehreren organisatorischen Variablen betrachtet, die relativ problemlos gestaltet werden kann. Allerdings sind die dem Ansatz zugrundeliegenden Annahmen bezüglich sozialer Systeme problematisch. Im Metapheransatz wird Kultur als Perspektive für Unternehmen benutzt und diese werden als Kulturen betrachtet, ohne jedoch Gestaltungsmöglichkeiten zu diskutieren. Der dynamische Konstruktansatz setzt hier an: Unternehmen werden als kulturelle Systeme gesehen, die Gestaltungsmöglichkeiten zugänglich sind. Voraussetzungen für konkrete Gestaltungshandlungen, die an Kulturträgern, Kontextbedingungen und Führung ansetzen, sind allerdings ein Bewusstwerdungsprozess sowie eine kulturelle Sensibilisierung.
Sonja S. Sackmann studierte Psychologie in Deutschland und den Vereinigten Staaten. Sie erwarb den Ausweis einer Dipl.-Psychologin an der Universität Heidelberg im Jahr 1980 und den Ph. D. an der Graduate School of Management an der University of California Los Angeles im Jahr 1985. Nach zwei Jahren Lehr- und Forschungstätigkeit an dieser Universität trat sie 1987 als Entwicklungs- und Projektleiterin in das Management Zentrum St. Gallen. Sie ist Lehrbeauftragte an der HSG für Organisationspsychologie und erfüllte im Jahr 1988 einen Lehrauftrag an der Wirtschaftsuniversität Wien.
