Zusammenfassung
Der vorliegende Beitrag fasst die Ergebnisse einer zweijährigen empirischen Untersuchung zur Alterskorrelation der Hygiene- und Motivationsfaktoren der 2-Faktoren-Theorie (Herzberg u.a. 1959) zusammen. Aus den in Herzberg u.a. (1959) beschriebenen Hygiene- und Motivationsfaktoren wurden 34 Items abgeleitet, die im Rahmen einer elektronischen Befragung von zuvor persönlich angesprochenen abhängig Beschäftigten auf einer 5-stufigen Likert-Skala hinsichtlich der Zustimmung bewertet wurden (Trenddesign, N=1340, Rücklaufquoten > 90%, Befragungszeiträume 08.04.08-15.04.08 und 01.04.09-30.04.09). Im Ergebnis zeigte die Untersuchung, dass die Hygiene- und Motivationsfaktoren weitgehend resistent gegenüber dem untersuchten situativen Einfluss waren. Es wurden jedoch hochsignifikante (p<0,001) schwache negative Korrelationen (|rS|≤0,2) zwischen dem Mitarbeiteralter und den Faktoren „Aussicht auf Beförderung“ und „Aussicht auf höheren Status“ jeweils als Hygiene- und Motivationsfaktoren festgestellt. Im Rahmen weiterführender faktorenanalytischer Untersuchungen konnten aus dem Datenmaterial die Faktoren „Beziehung“, „Entgelt“ und „Selbstverwirklichung“ extrahiert werden (vgl. Büttner 2010). Während die Kontextfaktoren „Beziehung“ und „Entgelt“ sowohl für die Vermeidung von Arbeitsunzufriedenheit als auch für die Entstehung von Arbeitsmotivation wesentlich waren, beschränkte sich der Einfluss des Kontentfaktors „Selbstverwirklichung“ nur auf die Arbeitsmotivation.
